Abstract

Non-profit organizations are represented by volunteers whose services are unpaid. Furthermore, they have their priority which is their own paid career. But not many studies have been conducted about factors that ensure continuity of volunteering activities and commitment of volunteers. Previous literature has described several elements that can help maintain and increase commitment but mostly in the context of salaried workers. Very few studies have been conducted in the context of non-profit organizations. In this study, Saks engagement model was adapted and applied in a nonprofit organization in Malaysia to see if job characteristics, engagement and organizational commitment are related to each other, and if engagement can be a mediating factor in the relationship between job characteristic and organizational commitment. Using quantitative methodology, 107 volunteers from Pertubuhan Himpunan Lepasan Institusi Pendidikan Malaysia (HALUAN) had answered the survey questionnaire. From the correlation analysis, the study found that job characteristics are significantly related with volunteer engagement and organizational commitment, but they are not significantly related with continuance commitment elements. Regression analysis showed that volunteer engagement can be partially mediate the relationship between job characteristics and organizational commitment. From the findings, conclusion that can be drawn whereby job characteristic can increase organizational commitment directly and engagement can be the triggering factor for increasing commitment. It is recommended that maintaining the job characteristics is crucial to ensure volunteer’s engagement and commitment.
